Abstract

Artificial Intelligence (AI) has rapidly become a transformative force in Human Resource Management (HRM), particularly in the domains of recruitment, hiring, and
employee monitoring. From automated résumé screening to real-time behavioral analytics, AI systems promise enhanced
efficiency, objectivity, and predictive capability in workforce decisions. However, these same systems raise
profound legal and ethical challenges related to bias, discrimination, transparency, privacy, and accountability.
This theoretical study explores the complex intersection of AI ethics, employment law, and HRM practice. Drawing on frameworks such as Ethical AI, deontological ethics, algorithmic fairness theory, and data protection law
(GDPR, EEOC, and the EU AI Act), the chapter critically examines how organizations can align AI-based HR
technologies with fundamental human rights and organizational integrity. A conceptual AI Ethics in HR
Governance Framework (AIE-HRGF) is
proposed, integrating ethical design,
regulatory compliance, and human
oversight mechanisms. The chapter argues
that responsible AI deployment in HRM
requires balancing efficiency with
empathy, legality with innovation, and data
power with human dignity.
