Abstract

This study investigated how a Total Rewards Strategy (TRS) helps reduce employee turnover in high-attrition industries such as healthcare, business process outsourcing (BPO), and information technology (IT). The research examined which monetary and non-monetary rewards most strongly influence turnover intentions, organizational commitment, and actual turnover rates. A survey of 200 employees from low-retention companies found that a well-designed rewards system—including competitive salary, career advancement opportunities, recognition, and work-life balance—significantly improves retention. Job security and professional development were especially important to employees aged 20–35. The study concludes that organizations should design customized, multidimensional reward systems aligned with employee preferences, demographics, and organizational goals.
